2A : In this blog post you will make an independent blog post in response to the question posed in the task below.

Think of a situation you now face (or might face) with which you would like some help in making change. The situation may be a task you want to accomplish that is dependent on others, a change in how you and the other staff complete a process in the organisation, or a change in how a sporting team makes changes or adjustments to improve performance. Make sure you think of a situation that requires the involvement of other people for you to succeed. Consider the specific things you can do to empower the other people to help you. How can you help them do what they want to do, while simultaneously having them do what you want them to do?

The aim of this assessment is to develop a deeper understanding of subject topics through online discussions with your fellow students. This assessment requires participation in online discussion forums at various points across the study period. 

Individual posts and responses should demonstrate in their overall participation:

  • At least one independent post that initiates discussion and is a direct response to the facilitator's Discussion prompt.
  • At least one constructive response to another student's post, which could include answering that person's questions and/or building on their posts.
  • Some level of reflection, problem solving, critical thinking and synthesis in relation to tasks.
  • An awareness of related issues, relevant readings, research and theories.
  • Respect and value for the responses of other students and wherever possible, the ability to extend upon or apply shared knowledge and ideas.
  • A collaborative ‘we’ philosophy in regards to knowledge sharing and building.
  • Communication skills to facilitate the discussion - such as ‘framing’ responses, negotiation strategies, valuing difference or asking a variety of question types.
  • Late postings will not be accepted. Your postings will only be marked if they are posted by the due date and time. Recently, our physiotherapy management group has decided that clinicians should choose and complete an outcome measure related to measuring physical function after completing inpatient care. The vision is that this data could be used to understand our patient population, used in research or in big data and predictive machine learning models in the future and ultimately to improve patient care. A successful change would be all staff completing and documenting this measure as part of usual care. Understandably, staff could be resistant to this because this operational change adds an additional step and time into their workflow and creates uncertainty if the benefits of this vision is not realised.

There are a few things I can do to get staff to come onboard this change and make it a success. Several change management models can be used such as the John Kotter 8-step model (Radwan, 2020). Reynolds et al. (2024) summarises the change management process in broad steps such as determining the opportunity or problem that is motivating the reason for change, finding a group of guiding coalition to support the change, developing a compelling vision, generating energy for change, empowering others and sustaining momentum through short-term wins.

I have described the opportunity for change and the vision above. A guiding coalition should be selected to include a group of change leaders who will help to develop buy-in for the change and communicate the vision described above. As a leader, generating energy for change and empowering others includes active listening – to listen to the ‘resistance’ and understand their perspective rather than use power to coerce them to complete the task. As alluded to previously, engaging clinicians in the decision-making process from the start is vital as this can increase buy-in and ownership of the change (Sahay & Goldthwaithe, 2023). In this case, creating a discussion on choosing the right outcome measure and how it could improve patient care should be a start. Once chosen, training and empowering those not familiar with the outcome measure should be done so they feel more capable. 

Amongst all of this, Khaw et al. (2023) argues that the relationship between leaders and employees is critical to successful change. A leader can have authority with their peers where this is described as “getting people to do what you want as a result of the influence you carry” (Pols, 2018). For me, a way to do this is to develop servant leadership. This is somewhat of a misnomer because when you think of ‘servant’, you don’t necessarily think of ‘power’ and ‘authority’. A person practising servant leadership has characteristics like selflessness (being caring and compassionate to others, giving recognition), listening with empathy and being committed their growth (Demeke, van Engen & Markos, 2024). In this way, you can develop influence and cultivate a desire in other people to work for you (Pols, 2018).
